For a long time, our hardest conversations with clients were not about fees or timelines. They were about trust. A hiring manager would open a shortlist, scan three CVs, and write back: “Why was this person sent?” That question is expensive. It burns interview slots, slows offers, and makes the next brief harder to win.
We are a specialist IT recruitment agency in Malaysia. Our job is to put the right engineers, data people, cloud and security talent, and technology leaders in front of the right teams. When submission quality slips, closure rates slip with it — and clients stop giving us the roles that matter.
What was going wrong for us
Like most agencies, we used to lean on our earlier screening tools and recruiter judgement to move fast. Speed mattered — clients wanted CVs quickly — so we sometimes shipped candidates who looked plausible on keywords and titles but were soft on real depth.
- A CV mentioned the right stack once; the role needed someone who had owned it in production
- Titles sounded senior; the scope of work did not match what the manager needed
- Adjacent experience was sold as core experience
- Managers spent more time rejecting than interviewing
The cost showed up in our numbers and relationships
Poor shortlists did not only waste a client’s morning. They changed how clients worked with us.
Interview-to-offer conversion stayed softer than it should have been, because too many conversations started with a weak fit. Feedback cycles got longer. A few accounts that used to send us exclusive briefs started sharing roles with two or three agencies again — not because they disliked our people, but because they were not sure our filter was sharp enough.
That is a business problem, not a tooling vanity metric. In permanent IT search and RPO work, confidence is the product. If a client does not trust the shortlist, they will not trust the process.
What we changed in how we screen
We tightened the brief first: non-negotiable stack, depth expected (build vs configure vs lead), seniority signals, and deal-breakers. Then we changed how every CV is evaluated before it leaves our desk.
Today we use OPAL to score candidates against a structured rubric built for that role. It is one step in our process, not the story we sell.
Compared with our earlier screening approach, the difference is consistency. The same criteria are applied to every candidate we intend to present. Recruiters still own outreach, market judgement, and the final call on who goes to the client. OPAL reduces noise before that call is made.
What improved for Tech Talent
The change showed up in the work, not in a feature list.
- Submission quality: fewer “why was this sent?” replies; shortlists are shorter and easier to defend
- Closure rates: stronger interview-to-offer conversion when managers spend time on people who actually match the brief
- Client confidence: clearer feedback loops, more willingness to give us first look on critical roles
- Internal discipline: if someone fails interview for a specific skill, we tighten the rubric instead of guessing
What did not change
We still do the human work. Culture interviews, live technical assessment, and reference checks sit with the client and with us — not with software. A vague job description still produces a vague shortlist. OPAL does not hire for anyone; it helps us stop sending soft matches under time pressure.
As a licensed agency (Agensi Perkerjaan Tech Talent, JTKSM 1304), our accountability is unchanged: brief → source → screen → shortlist → interview → offer — with a replacement guarantee on permanent placements where it applies.
What this means if you brief us today
Tell us what is non-negotiable and what is nice-to-have. The sharper the brief, the cleaner the shortlist — and the faster we get from first CVs to a hire you can stand behind.
That is the operating standard we hold ourselves to now: protect the client’s interview time, improve closure, and earn the next role on quality — not volume.
